About the Author
Shlomo Ben-Hur is an organisational psychologist and a professor of leadership and organisational behaviour at IMD business school in Lausanne, Switzerland. His areas of focus are the psychological and cultural aspects of leadership and the strategic and operational elements of corporate learning. Prior to joining IMD, Shlomo spent twenty years in the corporate world in high level corporate learning positions, for companies such as the BP Group and DaimlerChrysler Services AG.

Like a circle in a spiral

What a promising question to start with: how to professionally run a corporate learning & development function? IMD faculty member Shlomo Ben-Hur's (SB-H) account on the Business of Corporate Learning" (BoCL) is going to give you the creeps: a whoopee 80% of all corporate learning & development (L&D) initiatives are reportedly disappointing the boss' expectations. The books cure is made up of 'functionalism` and 212 pages worth of concepts.
The good: BoCL is the only recent publication to address the issue of L&D's silently fall into oblivion. The downside: BoCL contains not a single juicy piece of living history, narrative or credible in deep-description from the field. For this reason BoCL feels like a circle in a spiral - out of touch. Besides, BoCL is graphically very poorly presented, (despite the fantastic topic) a boring and repetitive read and caters with little food for thought. BoCL just turns round and round, around its core message.
Again, the books message in a word: functionalism. Assuming that the design of something (are learning and development things?!?) should match its required function - what it is intended to do - its mandated mission. Translated into the context of L&D: proper functionalistic behavior is doing what senior management expects you to do" - to change employee behavior & create value for the business. Yet, learnings on the senior management side seem to fall beyond the scope of SB-H's vision for L&D.
To me, BoCL appears like a text-book for a freshly signed on L&D head with little to no experience in the field. BoCL is packed with conceptional insights from all too many angles, but fails to sketch out guidance vis-à-vis the most eminent challenge for L&D heads: old-school L&D experts are a special breed of people. They are resourceful, process experienced and very, very difficult to lead - I did not drop the P word (prima-donnas). SB-H neither mentions this crucial detail, nor provides guidelines on how do lead a changing L&D function in the light of this fact. And change, here I do fully agree with SB-H, change L&D professionals could use very, very urgently, indeed.
The catch 21 of the book is build on the part-paradoxical, part-multi-layered expectation that L&D functions should ,function` (fulfill its mandated mission) & while learning is presented as a complex and difficult systemic task (page 209). Thus by definition learning is not subject to a simple functional design. Yet, at the same time, learning should be subject to proper evaluation & while creating value (in the short, middle or long run?) for the business function & change people's behavior while keeping that behavior changed. The list goes on and on.
Insights are solely translated into frameworks. Endless (& very poorly graphically presented) to-do-lists that are feeding into one another - the books content echoes in my brain like some lyrics from the "The Thomas Crown Affair" (1968) theme-song:
Like a circle in a spiral
Like a wheel within a wheel
Never ending or beginning
On an ever spinning reel
As the images unwind
Like the circles
That you find
In the windmills of your mind!

Best in Class

Corporate Learning is indeed big business these days!
This book, based on extensive research and experience, is very well written and covers - with authority - all facets of the learning process in large organizations.
The author demonstrates vast hands-on knowledge of this complex field and structures the book carefully and intelligently.
It is a must read book for those in charge of corporate learning and also for the business leaders that found themselves at the receiving end of the teachings.

Great book to read

I am a eLearning specialist and I've read this book more than once. I found it very useful and highlights some critical points at a time when I feel we are at a tipping point in the world of training. The crisis highlighted that training needs to change and the book helps to put into words idea's of how to elevate training so that it is seen as a value adding department. It identifies what is missing in todays learning arena. A brilliant read and a must for anyone in the training industry.
